Ask HN: What changes to ESOPs ownership for employees would you like to see?

I am looking to incorporate a company on a slightly different model for early employees. Keeping 1% each for the first 10/key employees with a standard vesting of 4 years (1 year cliff) to give them more ownership into the mission of the company. In addition to that, there will also be a standard ESOP pool as well.

I am trying to find an easy solution to employee ownership that I would have liked as an employee. While a startup can fight only limited battles and much less, innovate on those -- I am looking to understand what HN thinks of ESOP policies in general.

What are the best ESOP policies that you have comes across at startups? How would you structure it if you were the founder where you work today?
